The Power of the Pipeline: Why Every Recruiter Needs One

By Kyle Patrick Smith, CEO of HRKyle Services

When people ask how I filled roles so quickly without even posting them, the answer is simple: pipelines.

One of the core principles in my book Recruiting is Easy is that talent acquisition isn’t transactional. It’s not about scrambling when there’s a vacancy—it’s about building and nurturing a network so strong that when an opening does arise, you’re already ready.

In my corporate HR days, I made a habit of not posting jobs—because I rarely needed to. I had built pipelines so robust that hiring managers could walk into my office, tell me someone had resigned, and within the hour, I’d have five or six strong candidates ready to consider.

Why Pipelines Matter in Talent Acquisition

Let’s be clear: this isn’t just about speed. This is about quality.

  • Retention went up.
  • Time-to-fill went down.
  • Recruiting costs dropped.
  • Hiring manager satisfaction skyrocketed.

I wasn’t just reacting—I was proactively engaging talent that already trusted us, understood our values, and was excited about the possibility of joining the team.

This is what happens when you treat talent acquisition as a long game. It’s one of the best talent acquisition practices I know—and it’s why I still use this approach to this day.

The Real Pipeline: People

My pipelines weren’t built on software—they were built on relationships.

I built connections with:

  • Community partners
  • Job training organizations
  • Alumni groups
  • Former candidates
  • Even other employers who would call me and say, “Hey, if you ever have something open…”

Resumes showed up in my inbox just in case. Hiring managers would say, “Can we find someone like this?” and I’d reply, “Actually, I already know someone who’d be perfect.”

And that’s because I nurtured those relationships. I didn’t wait for the perfect opening. I connected on LinkedIn, I checked in, I stayed human.

That’s where the magic happens.

“It’s Never No. It’s Just Not Right Now.”

One of the most powerful things you can do in talent acquisition is communicate honestly and consistently.

When someone applies and they’re not the right fit? Tell them.

When someone isn’t quite ready yet? Stay in touch.

I’ve had hires that took seven years between the first interaction and the job offer—and I guarantee that number will grow. Because when you tell someone, “It’s not a no, it’s just not right now,” and you mean it, you’re building something far more valuable than a database.

You’re building goodwill, reputation, and credibility—the pillars of any employee retention program and a foundation for talent management best practices.

Why It Works

When you treat candidates like people—not transactions—you:

  • Reduce turnover
  • Improve cultural fit
  • Build an employer brand people trust
  • Create an ongoing referral engine

In short: you get smarter hiring, stronger teams, and better outcomes.

That’s not just a tagline. It’s the truth.

If You’re Talking About the “War for Talent”…

And you’re not building pipelines?
If you’re ghosting candidates?
If you’re relying solely on postings, job boards, and hoping for the best?

You’re not just falling behind—you’re missing the point entirely.

Put the human back in Human Resources.
The future of recruiting doesn’t live in transactions.
It lives in relationships.
